- Según los resultados de una investigación global realizada por BCG, basada en una encuesta a más de 10.600 trabajadores de 11 países, el uso de la IA se ha generalizado. Sin embargo, para obtener un valor real, las empresas deben rediseñar sus procesos y su forma de trabajar.
- La adopción de la IA por parte de los trabajadores de primera línea se ha estancado y, en los países con mayor penetración tecnológica, aumenta la preocupación por su posible impacto en el futuro del empleo.
- Tres de cada cuatro profesionales encuestados consideran que los agentes de IA serán clave para el éxito futuro, pero solo el 13 % afirma que están integrados en los procesos, y apenas un tercio comprende cómo funcionan.
La Inteligencia Artificial (IA) ya se ha incorporado al trabajo diario: el 72 % de los profesionales encuestados a nivel global la utiliza de forma habitual, según el estudio AI at Work 2025: Momentum Builds But Gaps Remain publicado hoy por Boston Consulting Group (BCG) . Sin embargo, el verdadero valor de la IA lo está capturando un grupo reducido de empresas, que han ido más allá del despliegue de herramientas tecnológicas y han rediseñado por completo sus procesos y transformado su forma de trabajar.
La tercera edición de esta investigación anual de BCG, basada en las respuestas de más de 10.600 trabajadores en 11 países, revela que, aunque la adopción de la IA está ampliamente extendida, solo el 51 % de los empleados de primera línea la utiliza con regularidad —una cifra que se ha estancado. Por su parte, los países del Sur Global siguen liderando su uso, con India (92 %) y Oriente Medio (87 %) con los niveles más altos. No obstante, estos dos países también concentran una mayor preocupación por el impacto de la automatización: por encima del 41 % de los encuestados a nivel global.
España avanza con rapidez, pero debe traducir el uso de la IA en impacto y creación de valor
España es uno de los líderes en la adopción de la IA en el entorno laboral entre los 11 países analizados, ocupando la primera posición a nivel europeo, con un 78 % de los profesionales usándola de forma habitual, por delante del Reino Unido (68 %) e Italia (68 %). Este alto nivel de adopción, al igual que ocurre en los mercados más avanzados del Sur Global, viene acompañado de una creciente inquietud sobre el futuro del empleo: un 61 % de los encuestados en España.
La evolución, en el caso español, ha sido especialmente destacada. En solo tres años, la adopción habitual de la IA en el entorno laboral ha aumentado del 59 % al 78 %, situando al país como líder europeo. Sin embargo, este crecimiento no ha ido acompañado de una preparación proporcional: solo el 36 % de los profesionales se siente suficientemente formado y apenas uno de cada cuatro empleados de primera línea recibe orientación de sus líderes sobre cómo usar estas tecnologías. Estos datos evidencian un desfase creciente entre el uso intensivo y la capacidad real de las organizaciones para liberar valor con la IA.
“Que España encabece la adopción de la IA en el ámbito laboral en Europa, entre los países analizados, es una excelente noticia. Refleja la madurez digital de nuestro ecosistema, impulsado por capacidades diferenciales como un hub tecnológico vibrante, un entorno de innovación consolidado y un tejido de pymes con gran potencial transformador. Para traducir este liderazgo en impacto real de negocio necesitamos más ambición transformadora. No basta con incorporar herramientas de IA: es fundamental transformar el modelo operativo reimaginando funciones end-to-end para capturar todo el potencial de esta tecnología y activar una estrategia de talento alineada con la visión de negocio”, afirma Alfonso Abella, Managing Director & Senior Partner de BCG.
Tres palancas clave para impulsar la adopción de la IA
- Formación adecuada: solo un 36 % de los empleados afirma sentirse suficientemente formado para utilizar la IA. Aquellos que reciben cinco horas o más de capacitación, especialmente presencial y con acompañamiento, tienen muchas más probabilidades de convertirse en usuarios habituales.
- Acceso a las herramientas adecuadas: el 54 % de los encuestados afirma que utilizaría herramientas de IA incluso sin autorización, siendo la generación Z y los millennials los más propensos a eludir restricciones. Esta “IA en la sombra” representa un riesgo creciente para la seguridad.
- Apoyo decidido de los líderes: apenas un 25 % de los empleados de primera línea afirma recibir orientación suficiente sobre el uso de IA por parte de sus líderes. Una mayor implicación desde la dirección se traduce en un incremento significativo tanto en la adopción como en la confianza y el optimismo en los equipos.
Transformación del modelo operativo a través de la reinvención de funciones end-to-end con IA para capturar todo su potencial
Las empresas que están aprovechando al máximo el potencial de la IA son aquellas que van más allá de su implementación y son capaces de transformar en profundidad sus procesos y su forma de trabajar. Estas organizaciones:
- Invierten de forma decidida en la transformación de las personas: mediante formación adecuada, gestión del cambio y anticipación de la evolución de funciones y capacidades.
- Monitorizan de forma más eficaz el valor generado por la IA, con resultados tangibles: los empleados afirman ahorrar más tiempo en su jornada laboral, dedicar más esfuerzo a tareas estratégicas y obtener resultados de mayor calidad. Además, crece la confianza en que la IA contribuye a una mejor toma de decisiones y a una mayor implicación en el trabajo.
“Las empresas no pueden limitarse a desplegar tecnología e implementar herramientas de IA Generativa y esperar que se produzca una transformación”, ha señalado Sylvain Duranton, Global Leader en BCG X y coautor del informe. “Nuestra investigación demuestra que los beneficios reales se obtienen cuando las empresas invierten en el desarrollo de competencias y la capacitación del talento, rediseñan su forma de trabajar y alinean la estrategia de IA con la visión y las prioridades de la compañía.”
Agentes de IA: la próxima frontera
Tres de cada cuatro empleados creen que los agentes de IA (asistentes digitales inteligentes capaces de gestionar tareas de forma autónoma) serán fundamentales para el éxito futuro. Sin embargo, solo el 13% afirma que estas herramientas están actualmente integradas en los procesos de trabajo, y apenas un tercio dice comprender cómo funcionan. A medida que aumenta la familiaridad, disminuye el temor y los profesionales empiezan a percibir estos agentes como aliados en su desempeño, en lugar de competidores.

- Invertir en el desarrollo del talento para rediseñar procesos y liberar el valor de la IA. Reforzar las capacidades de formación y recapacitación para facilitar la movilidad del talento.
- Experimentar con agentes de IA de forma estructurada para acelerar la curva de aprendizaje, y realizar un seguimiento de su impacto y riesgos potenciales mediante pruebas A/B.
